I have used and designed both. Short term cash bonus for line of sight profit targets and then Fair Market Value Stock, not stock options with lower than market strike prices (and lots of it) under the theory that if the stockholders do well, you'll do well. You also want to have a vesting a schedule of 2-5 years for retention as well as keeping the team focused on creating long term economic value.
