there are mixed reactions from employees as to whether the change is good or bad

I have personal knowledge of the events surrounding the IBM pension plan changes. The plan was handed down to the employees with an attitude of "like it or lump it". Within 6 weeks there was widespread talk of union with the wearing of blue (great choice since it was IBMs favorite color) being a symbol of union support. The company then "grandfathered" in the pension plans for most employees. There is no doubt in my mind that the hard line position of management would have been maintained without the threat of a union. The threat largely evaporated once the bulk of employees got the benefit.
